Summary, etc. | RésuméPour une majorité d’employeurs, c’est avant tout dans l’exercice du travail que les salariés acquièrent et développent leurs compétences. Les nombreux travaux qualitatifs consacrés à ces apprentissages informels ont fait émerger les caractéristiques du travail qui leur sont favorables. Notre approche propose une perspective quantitative, fondée sur les enseignements des travaux évoqués et sur la construction d’un nouvel outil d’analyse statistique. La « dynamique de travail » conjugue le contexte organisationnel dans lequel évolue le salarié et son activité de travail. Les salariés portés par les dynamiques les plus favorables aux apprentissages informels sont également ceux qui se forment le plus sur un mode organisé. Par ailleurs, la dynamique de travail présente un pouvoir explicatif de l’accès aux apprentissages supérieur à celui des facteurs communément mis en avant par les approches statistiques (diplôme, catégorie socioprofessionnelle, secteur, taille de l’entreprise). |

Summary, etc. | For most employers, employees acquire and develop their competences essentially by carrying out their work tasks. The numerous studies based on qualitative approaches can be used to identify the factors likely to encourage informal learning at work. Our quantitative approach is based on these studies and on a new analytical tool. The ‟work dynamic” combines individual firms' organizational and managerial context and work in which the employees are involved. Employees in the dynamics most conducive to informal learning are those who have greatest access to organized training. The ‟work dynamic” explains more the access to learning than factors usually mobilized by statistics approaches (diploma, socio-professional category, sector, size of the company). |
