Summary, etc. | Historiquement, le secteur bancaire suisse a externalisé le vieillissement au travail, principalement par le biais de mesures de retraite anticipée pour les cadres (hommes), de réduction du temps de travail en fin de carrière ou de plans sociaux ciblant les employé·es les plus âgé·es. Après le départ d’une partie disproportionnée des plus de 50 ans au cours des années 2000, il y a quelques signes d’un engagement récent des banques suisses en faveur du « vieillissement actif », c’est-à-dire le maintien en emploi des salarié·es âgé·es. Cet article examine ce changement d’orientation. À partir d’entretiens menés avec des travailleurs et travailleuses âgé·es (50+), des managers et responsables RH, ainsi que de l’analyse des rapports officiels, nous explorons les politiques de gestion de l’âge adoptées dans deux grandes banques suisses. L’analyse permet de montrer que le discours officiel en faveur d’une prolongation de la vie active s’adosse à une vision négative du vieillissement au travail, qui est associé à l’obsolescence des compétences et aux difficultés d’adaptation au changement, organisationnel ou technologique. Logiquement, les travailleurs et travailleuses âgé·es sont sceptiques quant à la sincérité de ce changement de politique et prennent leurs distances à l’égard de ces initiatives. Nous montrons que l’évacuation historique des travailleurs et travailleuses âgé·es du secteur bancaire helvète a laissé des traces profondes dans les esprits. Dans ce contexte spécifique, l’adoption de politiques de « gestion de l’âge » tend à être perçue comme une nouvelle forme de discrimination à l’égard des seniors. |

Summary, etc. | Historically, the Swiss banking sector is renowned for “externalising” issues associated with an ageing workforce, primarily through early retirement schemes, reduced working hours or redundancy plans targeted directly at older workers. After the voluntary or forced departure of a disproportionate share of the 50+ workforce throughout the 2000s, there are currently signs of a policy shift. Certain Swiss banks now claim to be committed to retaining their older workers at least until full retirement age. Drawing on fieldwork carried out in two large banks in 2019, we use semi-structured interviews with older (50+) employees, line managers and HR personnel, along with an analysis of their official reports, to examine what measures these banks have adopted to support their older workers. We discuss the visions of “ageing at work” that underpin these measures and capture their perception by the older workforce. The study reveals that the “age management” discourse recently adopted by the banks is largely predicated on a negative vision of older workers, who are presumed to be at risk of skill obsolescence and difficulties in adapting to organisational and technological change. Logically, older workers tend to doubt the sincerity of this policy shift. We argue that the historical exclusion of older workers has left a strong legacy in the Swiss banking sector. In this particular context, “age management” policies are perceived as a renewed form of age discrimination. |
