| Summary, etc. | Our study seeks to characterize the potential relationships between innovative managerial practices and well-being at work. Managerial practices result from a contextualization of various management devices and tools which form a system of values, organizational relationships and structures, and technical supports. The proposed model seeks to identify two factors that condition how practices tend to cohere when managerial innovations are implemented, that is, when the system components align with the how actors adopt the devices and the tools. We hypothesize that a high level of coherence in innovative managerial practices leads to the development of more effective, sustainable and positive practices in terms of well-being at work. Our methodology is based on the analysis of 42 interviews conducted in 27 organizations of various sizes and sectors, most of which have adopted new management methods. The results largely confirm the hypothesis, but they also highlight a number of conditions. The conditions pertain to the modalities of innovation implementation and the negative effects that some of them may generate. The theoretical contribution lies in the concept of “coherent practices”, posited as a necessary and prior condition for well-being at work. The validation conditions provide relevant elements to guide managers wishing to initiate new modes of management with positive and lasting effects on performance. |

| Summary, etc. | L’objectif de cette recherche consiste à analyser le lien potentiel entre les pratiques managériales innovantes et le bien-être au travail. Les pratiques managériales correspondent à une contextualisation par les acteurs de divers dispositifs et outils de gestion formant un système de valeurs, de relations et de structures organisationnelles, et de supports techniques. Le modèle proposé vise à identifier deux facteurs qui conditionnent la cohérence des pratiques lors de la mise en place d’innovations managériales : un alignement entre des éléments du système et une appropriation par les acteurs. La recherche pose l’hypothèse qu’un niveau de cohérence élevé des pratiques managériales innovantes conduit à installer des pratiques plus efficaces, plus durables et positives sur le bien-être au travail. La méthodologie repose sur l’exploitation et l’analyse de 42 entretiens menés au sein de 27 organisations de tailles et de secteurs d’activité diversifiés, ayant adopté pour la plupart de nouveaux modes de management. Les résultats conduisent à valider en grande partie l’hypothèse posée, sous réserve d’un certain nombre de conditions. Celles-ci concernent le processus de mise en œuvre des innovations et les effets pervers que certaines d’entre elles peuvent générer. La contribution théorique tient dans le concept de « cohérence des pratiques » posé comme condition nécessaire et préalable au bien-être au travail. Les conditions de validation constituent des éléments pertinents pour guider les managers qui souhaitent initier de nouveaux modes de management à effets positifs et durables sur la performance. |
