| Summary, etc. | This article explores how different forms of social exchange support the creative process. Drawing on Flynn’s (2005) distinction between generalized and reciprocal social exchange, we present a qualitative case study of an R&D department in a global tech company, analyzing each form’s contribution to the emergence and development of creativity. Generalized exchange—characterized by playful, spontaneous group interactions—fosters cognitive flexibility, collective engagement, and a sense of belonging. Reciprocal exchange—rooted in mutual trust and emotional closeness—provides targeted support and psychological safety during critical moments in the creative process. Our findings indicate the importance of enabling both generalized social exchange-based creative interactions and opportunities for individuals to step back and develop bilateral ties that serve as a ‘safety net’ for creativity. We recommend that human resource professionals facilitate both relational spaces, as they are complementary and essential for creativity to thrive. Given that researchers must navigate between these two relational spaces to sustain their creativity, human resource managers should also ensure a fluid transition from one to the other by designing organizational cultures and spaces that allow individuals to move freely between both relational spaces as needed. |

| Summary, etc. | En s’appuyant sur la distinction de Flynn (2005) entre échange social généralisé et échange social réciproque, cet article examine comment chacune de ces deux formes d’échange social contribue à l’émergence et au développement de la créativité. A partir d’une étude de cas qualitative d’un département R&D dans une entreprise technologique internationale, nous montrons que l’échange social généralisé—caractérisé par des interactions de groupe ludiques et spontanées—favorise la flexibilité cognitive, l’engagement collectif et un sentiment d’appartenance, tandis que l’échange réciproque—ancré dans la confiance mutuelle et la proximité émotionnelle—apporte un soutien ciblé et une sécurité psychologique lors des moments critiques du processus créatif. Nos résultats soulignent ainsi l’importance, pour les responsables RH, de permettre à la fois des interactions créatives fondées sur l’échange social généralisé et des opportunités pour les individus de développer des liens bilatéraux qui servent de ’filet de sécurité’ pour la créativité, car ces deux espaces relationnels contribuent de manière complémentaire au processus créatif et sont essentiels à l’épanouissement de la créativité. Nous montrons aussi l’importance de veiller à une transition fluide de l’un à l’autre, en concevant des cultures et des espaces organisationnels permettant aux individus de naviguer librement entre ces deux espaces relationnels selon leurs besoins. |
