| Summary, etc. | Cette communication présente une étude qualitative réalisée auprès de jeunes salariés permanents d’une entreprise de travail intérimaire française, dans un contexte de renforcement de la performance. Les éléments recueillis permettent de cerner les processus de construction et d’évolution du contrat psychologique au cours des premières années de la relation individu-entreprise. Nous analysons le rôle joué par les processus RH (recrutement, promotions, pratiques de rémunération), la culture de l’entreprise, ainsi que les messages envoyés par les « faiseurs de contrats »1 internes à l’entreprise. Nous mettons en lumière une segmentation des pratiques de carrière, certains postes faisant l’objet de « promesses » plus explicites puis de signaux plus positifs que d’autres. Les titulaires de ces derniers peuvent ressentir un sentiment de violation du contrat psychologique. Nous revenons sur les caractéristiques des contrats psychologiques générés par cette entreprise. |

| Summary, etc. | The psychological contract of young employeesThis qualitative study explore the psychological contracts of young employees (permanent workforce) in a medium-sized temporary agency in France, during their first three years with the company. The company is undergoing productivity-targeted changes, in a context of fierce competition on prices. We analyse the messages sent by HR and management practices at different stages of the employment relationship. We also highlight the role played by the company’s culture in generating a predominantly relational psychological contract and organisational commitment. Due to persistently low wages and lack of career opportunities, the psychological contract of the recruitment staff evolves and takes a more transactional dimension. Some reactions of contract breach are reported. The sales workforce, who arrived in the company with a more transactional attitude, gets more career opportunities. The dynamics and ambiguities of psychological contracts in the company are further discussed. |
