| Summary, etc. | L’appropriation du travail et, plus largement, le management du travail constituent un point aveugle de la recherche en GRH. Cette recherche s’efforce dans cette optique d’explorer la dynamique d’appropriation du travail en organisation. Elle mobilise pour ce faire plusieurs séquences d’observations participantes et d’entretiens, réalisées au sein de deux structures d’insertion. Les résultats montrent que la dynamique d’appropriation du travail : engage une mobilisation subjective par laquelle l’acteur s’affronte à la résistance du réel et aux failles de la prescription, suppose l’articulation de deux formes de jugement – d’utilité et de beauté, est assimilable à un processus de construction du sens. La recherche questionne le rôle des managers de proximité dans la régulation du travail. Elle invite à développer des « espaces de discussion », susceptibles de favoriser la réappropriation du travail prescrit et la construction du sens au travail. |

| Summary, etc. | Since long, appropriation of work has been a blindspot of academic research in Human Resource Management. This research aims at revealing appropriation of work main attributes as well as their dynamics. It draws upon a comparative case study, describing two social integration companies. It stresses especially the need to articulate two forms of judgment about work, the fisrt one relating to dimensions of utility, the second one referring to an aesthetic dimension. It questions also the role of middle-managers in management of work. Finally, we suggest that the implementation of « deliberation spaces » can be a means to improve appropriation of work and help actors make sense of rules and procedures. |
