Redefining employee performance in a VUCA World: Constructing a new typology – Positive deviant behavior

The VUCA (volatility, uncertainty, complexity, and ambiguity) business environment is characterized by rapid changes and the challenge of working in an unpredictable environment. This dynamic environment also requires HR to continually modify its expectations of employee behavior. Our research aims to develop a performance behavior typology adapted to the VUCA world, called positive deviant behavior (PDB). Positive deviance refers to voluntary behavior that significantly deviates from the formal or informal norms of a reference group, respects hypernorms, and, due to its intentionality, aims to benefit the organization and/or its members. Based on this integrative definition, we wanted to construct a typology on the basis of a qualitative study. To this end, we conducted sixty semi-structured interviews with French employees. Our results reveal a typology of PDBs at work, based on two dimensions: the extent to which the behavior is organizationally or interpersonally oriented; and the extent to which the behavior is challenging or innovative. The implications of this typology for future empirical research and HR implications are discussed.
