The deterioration of well-being at work in an EHPAD: An analysis based on the concept of the psychological contract and the job demands-resources model

Accommodation establishments for dependent elderly people (EHPADs) are undergoing profound changes linked to successive reforms aimed at optimizing expenditure and improving quality of care for residents. The changes brought by these reforms seem to generate stress, exhaustion, and discomfort at work. This research specifically aims to study the deterioration of well-being at work in EHPADs through the job demands-resources model and the concept of the psychological contract. The eighteen semi-structured interviews and the focus group conducted in a non-profit EHPAD show that the interactions between the intensity of job demands, linked in particular to the deterioration of social relations and organizational dysfunctions, and the availability of job resources lead all EHPAD employees to perceive a negative effect on their relational psychological contract. Repairing this contract would require the mobilization of social and energy resources such as social support from supervisors and work colleagues.
