Resource caravans in a polar organization: Studying a "resource caravan passageway" in a hospital

The literature has described how the workload of paramedical supervisors in French hospitals has intensified, which has an impact on occupational health. Structural reorganizations have also changed their workplace. Under what circumstances can this context be a creator or destroyer of resources enabling paramedical supervisors to rise to the demands of their job? This issue is addressed by the concept of “resource caravan passageways” (RCPs), arising out of the conservation of resources theory (Hobfoll 1998; 2001; Halbesleben et al. 2014). A case study was conducted concerning paramedical supervision in a hospital. The theoretical contribution of this article rests in the identification of six mechanisms by which a RCP can impact the perceived loss or gain of resources. RCPs provide mechanisms for allocating resources, invalidating resources, disseminating signals to invest in resources, building gains and losses, strengthening or alleviating the need for resources, and restoring resources. The managerial challenge consists in identifying the sources of resources in order to influence the quality of work life for paramedical staff.
